The Stamp Act of 1765, perhaps the most hated tax the British implemented, had an effect that would progress beyond any reasonable prediction. Led by Samuel Adams, the Stamp Act Congress was formed. Unfortunately, he is unable to overcome this weakness and perishes which lead to the name of the area to be called the Achilles tendon in that if any one of us is injured there, it fundamentally changes the way we are able to get around. The idea of a warrior is based on what he/she does for society and how society interprets the actions of the hero/heroine. It is as easy to be praised for a positive act of protection as it is to be reprimanded for an action that society deems immoral or just as easily not meeting the expectations of society. Main Sources Of Resistance To Organizational Change Management Essay Change is inevitable for modern organizations and increasing rapidly in the world due to internal and external triggers (Refer to Appendix 1) (Buchanan and Huczynski, 2010). For survival, organizations must be able to anticipate change and keep reconfiguring themselves as it is critical determinant for their success although it has difficulty and challenges. Organizations that wait for an overwhelming mandate to engage in change efforts are very likely to be left behind and may struggle to survive (Lawler and Worley, 2009). For example, Nokia has already been through one successful change; turning itself from an unfocused conglomerate into a focused mobile phone producer in the 1990s. But, lack of accountability, poor leadership and complacency those came from mobile phone success has caused less competitive in the market due to customer transition from mobile phone to smart-phone (Riley, 2012). According to Nauss (1999), Jacques Nasser, Ford Motors CEO also argued that any business that is satisfied with the present state of affairs is deluding itself. Sitting still or moving at a snails pace is effectively moving backward. Organizational change must be based on intention and goal-oriented and come from within the organization to be effective (See Figure 1 and 2) according Cumming and Worley (Hellriegel, Slocum and Woodman, 2001).It also need very careful assessment of individual and organizational capacity for change since they are potential resistance to change. In this report, we will first discuss various causes for resistance to change from those who affected positively or negatively using Arthur Bedeians four common causes for resistance to change, Kotter and Schlesingers six practical techniques to overcome these resistances and Kurt Lewins 3 phase change management model. 2.0 Resistance to Organization Change Buchanan and Huczynski (2010) define resistance to change is unwillingness or an inability to accept or discuss changes that are perceived to be damaging or threatening to individual. Carr et al also claim that its significance can be measured by those affected perceive and react to it (Salawu, 2011). As a result, change efforts are often found resisted by individuals and groups overtly and covertly due to their negative perceptions to some extent. Hellriegel, Slocum and Woodman (2001) suggest a variety of sources of resistance in Figure 3 (Detail in Appendix 2). To overcome resistance to change, managers and employees must understand its reasons and sources. Arthur Bedeian cites four common causes for resistance to change (Buchanan and Huczynski, 2010). 2.1 Parochial self interest Individuals are so comfort and content with their current situation and they fear that any change in organization may threaten their vested interests. It is one of major reason that people resist organizational change. According to Desler (2004), there are 4 types of organizational change: its strategy, technology, structure and employees. Structural change requires reorganizing organizational chart involving replacing, dismissing or adding personnel (Salawu, 2011). When this situation comes, employees fear to lose their existing positions. E.g. Current Burmese government involves liberal and conservative. Reorganization needs for democratic change process. It is good and can improve the status of its people, but most conservatives fear reorganization as they think that it is a threat to their status quo and interests. For these reasons, Burmas change processes encounter resistance longer time than desired and resulted as a poor country. 2.2 Misunderstanding and lack of trust Buchanan and Huczynski (2010) suggest lack of understanding the reasons and consequences can create resistance to change because it might cost them more than what they will gain. Such misunderstandings most likely occur where there is lack of trust between manager and employees. My former Singapore based Japanese construction announced to his managers an implementation of a flexible 5 days work for all site staffs. No managers resisted because they were introduced the concept of that change in management meeting. Shortly after circulating announcement, various resistances arise from site staffs who do not understand and trust the meaning of flexible working days. One rumor is that they might need to work extra hours in the evening. They were not satisfied with management decision at the beginning. According to Kotter and Schlesinger (1997), only few organizations have a high level of trust between employees and managers. So, it is easy to develop misunderstandings when organizational change is introduced. If managers do not clarify them in time, this can lead to resistance. 2.3 Contradictory assessments Another reason people resist to change is evaluation of costs and benefits differently. According to Buchanan and Huczynski (2010), it is the result of poor communication and inadequate information that causes contradictory assessments. But such resistance to change may lead to constructive criticism and improved proposals to achieve better outcomes since people have different perceptions and knowledge. E.g. My previous project director of Construction Company was shocked by his design team members who made value engineering of structural column. Although this value engineering can achieve design requirement while saving cost, he thought that it can damage the companys reputation. So he didnt allow the design proposal submission to owners consultant. He had reorganized the design team immediately that caused resistance from the people involved. As a result, company lost two good designers and crippled the design team. Different people have different skills and knowledge that may lead to resistance. For the above case, design team has more skill and knowledge than director. And resistance resulted from reorganization will be good for companys future. Low tolerance for change Buchanan and Huczynski (2010) suggest that people respond to change and uncertainty in different ways. Some are more readily to accept and adapt to changes. Others may have a low tolerance to adapt to changes since they have different abilities compared to others. Drucker (2010) also argue that the managers are the major obstacle for organizational growth since they are unable to change their attitude and behavior rapidly to meet organizational requirement. It is the result of peoples limited tolerance that lead to oppose potential beneficial changes even they know that it is positive change. E.g. an engineer in my former construction company received a significant promotion due to expansion. New position required new skill set, relationships as well as loss of some satisfactory current situation. It made him uneasy to give up certain aspects of current situation and resist changing since his tolerance for change was low and he did not understand wisely the reason of change. 3.0 Overcoming Resistance Many managers underestimate not only the variety of ways people can react to organizational change, but also the ways they can positively influence specific individuals and groups during change ( Kotter and Schlesinger, 1997, p-454). E.g. Singapore construction industry has been unable to achieve better productivity due to past experience of managers who dont understand advantages and disadvantages of the methods which they are familiar. So, organizational change becomes managements responsibility. And coping resistance resulted from organizational change becomes the haunting question for todays manager because it determine the success or failure of organization (Martin, 1975). Kotter and Schlesinger identify six practical techniques for managing and overcoming resistance (Buchanan and Huczynski, 2010): 3.1 Education and Communication Education is one of most common way that communicates ideas to reconcile opposing views. Kotter and Schlesinger (1979) discuss that this program can be ideal when resistance is based on inadequate or inaccurate information and analysis especially if the initiators need the resistors help in change implementation. Afferson, M. (2010) argue that this program requires face to face communication to discuss sensitive issues since email or written notices are very weak at conveying and developing understanding. E.g. former Philips CEO, Timmer used this program to explain the future of Philips to his employees. As a result, its operating income has increased (Strebel, 1998). Moreover, Buchanan and Huczynski (2010) also highlight requirement of mutual trust to overcome misunderstanding. 3.2 Participation and involvement According to Buchanan and Huczynski (2010), it can reduce opposition and lead to employees wholehearted commitment if the managers who initiate this program address to their concerns. And it will provide employees a sense of belonging to successful implementing of change. E.g. Coch and French (1948) experimented to examine the efficiency and effectiveness of participation to overcome resistance to change involving: introducing by managers to employees, employees representative participation and all employees involvement. Based on their experiment, all employees involvement was the best for overcoming resistance. But Buchanan and Huczynski (2010) also highlighted that it is time consuming and will be useful if employees skill and knowledge has ability to cope the changes. 3.3 Facilitation and support Buchanan and Huczynski (2010) suggest facilitation and support can overcome resistance when it is caused by fear or anxiety. Such approaches include new trainings or simply listening or emotional support. According to Kotter and Schlesinger (1979), one rapidly growing electronics company devised this program for its employees to adapt frequent organizational changes. They employed four counselors to spent most of their time in talking, listening, educating and training to employees. 3.4 Negotiation and agreement It is another way to deal with powerful individuals or groups who create major resistance such as offering incentives to facilitate changes (Buchanan and Huczynski, 2010). But they also alerted that it may become expensive for change and take more time to negotiate. E.g. Former Burmese military general have strong power to resist political reform in Burma. Current government has to negotiate with them to reach an agreement for successful change such as protecting their interests. 3.5 Manipulation and co-optation It involves covert attempts to sidestep potential resistance. Management puts forward proposals that appeal to the specific interests of key stakeholders. This information is selective, emphasizing benefits and playing down disadvantages. Co-optation involves giving key resistors direct access to the decision-making process, perhaps giving them well-paid, high-status management positions (Buchanan and Huczynski, 2010, p-573). E.g. A local manager in my former Japanese Construction Company invited Japanese manager to analyze one missing item in the design. Due to busy schedule, he was unable to do proper analysis. It limited his influence on the analysis. But his commitment was subsequently very important during discussing with Japanese director. Generally, he did not like someone trying to make changes. After discussion with Japanese manager, he did not try to block the change. 3.6 Implicit and explicit coercion Although many researchers advocate supportive approaches to overcome resistances, managers have to deal with resistance coercively such as firing or transferring to facilitate change. Buchanan and Huczynski (2010) discuss such situations as where the target group is profound disagreement, has little chance of shifting their ground, and the speed is essential for survival. But Kotter and Schlesinger (1979) argued that using coercion is risky because people will resent forced change inevitably. 4.0 Conclusion Strong resistance to change may root deeply in some organizations, but change has become inevitable for todays modern organizations in fast changing business environment for survival. In Figure 1, effective change management program should be implemented properly by the managers who understand the firms culture to facilitate the change process while protecting the interests of affected person. In this report, we applied Kotter and Schlesingers approaches to manage change. Since these approaches have their limitation, they may not be likely to be effective under all conditions and circumstances. There are many prescriptive models or approaches for successful change. In reality, appropriate approaches can be implemented based on the primary cause of resistance. So, manager may need to combine various techniques to manage organizational change. Finally, we would like to suggest Kurt Lewins 3 phase change management model: unfreezing, moving and refreezing because present approaches or technology may be unsuitable in future. We can learn from the failure and success of Nokia and Apple. Apple was able to unfreeze the old technology or mind set that are outdated, develop new process and technology to move on from the old ways of doing things to the new and refreeze again when all seem okay. And they start Lewins process again since refreezing stage may be temporary in future (see figure 4) where Nokia didnt.

Survey of Public Opinion Regarding Immigrants and Immigration My perspective on the issue of US immigration is different than most Americans because I came to the United States as an immigrant. Firsthand, I know what it's like to stand in long lines at the immigration office, hoping to have my number called to speak with a screening officer. I know how hard it is to survive the jobless 6-month parole period while waiting for an immigration interview. And I know what it's like to have my immigration application denied due to technicality. I sympathize with people coming to the US because I know the system is not easy to navigate. For these reasons, I contacted 30 people and asked the following question: "Should the relatives of immigrants in the USA be allowed to move to this country?" I selected a group of 15 men and 15 women from family and friends as I thought this group would be easy to reach and would agree participating in a survey. Age ranged from approximately 24 to 83 and included 10 direct immigrants or children of immigrants from Australia, England, India and Italy. I personally interviewed, telephoned or e-mailed each person the survey question and had a follow up conversation asking for reasons supporting their opinion. In an attempt to identify trends, participants were also asked to provide the following demographic information: Age Ethnic Group Marital Status Sex Education Level Religion Occupation Birthplace Citizenship I anticipated three outcomes from this survey. First, I predicted a majority of respondents would agree that relatives of immigrants should be allowed into the US with the following conditions: first, they immigrate legally; second, they are sponsore... ...e was that people were curious to discover what the popular opinions were. Immediately after completing the survey, several participants were curious and asked about other peoples' responses. I suspect this is because people need a sense of belonging to a group and like their beliefs to be in line with popular opinion. I believe the results of this survey to be accurate as the survey was conducted in a fair and professional manner. However, I also discovered how easy it can be to manipulate the data and the opinions of participants to favor a single viewpoint. Surveys are an important method of gathering, summarizing and presenting large amounts of data. However, when relying on polls to form opinions or make decisions, people should consider the source, look for any conflicts of interest, contemplate other avenues of information and draw their own conclusions.

5 Classic and Heartbreaking Slave Narratives Slave narratives became an important form of literary expression before the Civil War, when about 65 memoirs by former slaves were published as books or pamphlets. The stories told by former slaves helped to stir public opinion against slavery. The Most Interesting Slave Narratives The prominent abolitionist Frederick Douglass first gained widespread public attention with the publication of his own classic slave narrative in the 1840s. His book and others provided vivid firsthand testimony about life as a slave. A slave narrative published in the early 1850s by Solomon Northup, a free black New York resident who was kidnapped into slavery, aroused outrage. Northups story has become widely known from the Oscar-winning film, 12 Years a Slave,  based on his searing account of life under the cruel slave system of Louisiana plantations. In the years following the Civil War, about 55 full-length slave narratives were published. Remarkably, two more recently-discovered slave narratives were published in November 2007. The authors listed wrote some of the most important and widely-read slave narratives. Olaudah Equiano The first noteworthy slave narrative was The Interesting Narrative of the Life of O. Equiano, or G. Vassa, the African, which was published in London in the late 1780s. The book’s author, Olaudah Equiano, had been born in present-day Nigeria in the 1740s. He was taken into slavery when he was about 11 years old. After being transported to Virginia, he was purchased by an English naval officer, given the name Gustavus Vassa, and offered the opportunity to educate himself while serving as a servant aboard ship. He was later sold to a Quaker merchant and given a chance to trade and earn his own freedom. After buying his freedom, he traveled to London, where he settled and became involved with groups seeking the abolition of the slave trade. Equiano’s book was notable because he could write about his pre-slavery childhood in West Africa, and he described the horrors of the slave trade from the perspective of one of its victims. The arguments Equiano made in his book against the slave trade were used by British reformers who eventually succeeded in ending it. Frederick Douglass The best-known and most influential book by an escaped slave was The Narrative of the Life of Frederick Douglass, an American Slave, which was first published in 1845. Douglass had been born into slavery in 1818 on the eastern shore of Maryland, and after successfully escaping in 1838, settled in New Bedford, Massachusetts. By the early 1840s, Douglass had come into contact with the Massachusetts Anti-Slavery Society and became a lecturer, educating audiences about slavery. It’s believed that Douglass wrote his autobiography partly to counter skeptics who believed he must be exaggerating details of his life. The book, featuring introductions by abolitionist leaders William Lloyd Garrison and Wendell Phillips, became a sensation. It made Douglass famous, and he went on to be one of the greatest leaders of the American abolition movement. Indeed, the sudden fame was seen as a danger. Douglass traveled to the British Isles on a speaking tour in the late 1840s, partly to escape the threat of being apprehended as a fugitive slave. A decade later, the book would be enlarged as My Bondage And My Freedom. In the early 1880s, Douglass would publish an even larger autobiography, The Life and Times of Frederick Douglass, Written by Himself. Harriet Jacobs Born into slavery in North Carolina in 1813, Harriet Jacobs was taught to read and write by the woman who owned her. But when her owner died, young Jacobs was left to a relative who treated her far worse. When she was a teenager, her master made sexual advances on her. Finally, one night in 1835, she attempted to escape. The runaway didn’t get far and wound up hiding in a small attic space above the house of her grandmother, who had been set free by her master some years earlier. Incredibly, Jacobs spent seven years in hiding, and health problems caused by her constant confinement led her family to find a sea captain who would smuggle her north. Jacobs found a job as a domestic servant in New York, but life in freedom was not without dangers. There was a fear that slave catchers, empowered by the Fugitive Slave Law, might track her down. She eventually moved on to Massachusetts. In 1862, under the pen name Linda Brent, she published her memoir Incidents in the Live of a Slave Girl, Written by Herself. William Wells Brown Born into slavery in Kentucky in 1815, William Wells Brown had several masters before reaching adulthood. When he was 19, his owner made the mistake of taking him to Cincinnati in the free state of Ohio. Brown ran off and made his way to Dayton. Here, a Quaker who did not believe in slavery helped him and gave him a place to stay. By the late 1830s, he was active in the abolitionist movement and was living in Buffalo, New York. Here, his house became a station on the Underground Railroad. Brown eventually moved to Massachusetts. When he wrote a memoir, Narrative of William W. Brown, a Fugitive Slave, Written by Himself, it was published by the Boston Anti-Slavery Office in 1847. The book was very popular and went through four editions in the United States. It was also published in several British editions. He traveled to England to lecture. When the Fugitive Slave Law was passed in the U.S., he chose to remain in Europe for several years, rather than risk being recaptured. While in London, Brown wrote a novel, Clotel; or the President’s Daughter. The book played upon the idea, then-current in the U.S., that Thomas Jefferson fathered a mulatto daughter who had been sold at a slave auction. After returning to America, Brown continued his abolitionist activities, and along with Frederick Douglass, helped recruit black soldiers into the Union Army during the Civil War. His desire for education continued, and he became a practicing physician in his later years. Slave Narratives from the Federal Writers Project In the late 1930s, as part of the Works Project Administration, field workers from the Federal Writers Project endeavored to interview elderly Americans who had lived as slaves. More than 2,300 people provided recollections, which were transcribed and preserved as typescripts. The Library of Congress hosts Born in Slavery, an online exhibit of the interviews. They are generally fairly short, and the accuracy of some of the material can be questioned, as the interviewees were recalling events from more than 70 years earlier. I am here on this particular day partly as it was the night of my death seven years ago but I am really here as I have a chance to tell and warn Scrooge that hes heading down a bad road and that hes living a selfish, horrible and wicked life. If hes does not change he will condemned to wander for eternity and witness what he cannot share. I knew Scrooge well as he was my best and only friend and he was my business partner. We had a lot in common. We were selfish and greedy with no feelings for the poor or needy. We just wanted more and more money. We may have been rich but we were certainly poor in sprit and no joy in us. Yes, Old Scrooge is definitely a humbug but he was still my best friend. Earlier this day Scrooges nephew arrived and wished scrooge a merry Christmas and surprise, surprise Scrooges reaction was Bah! Humbug. His nephew thought he didnt mean that but then Scrooge said to him What right have you to be merry, youre poor enough. I cannot believe he said such a thing to his nephew, he treats his family no better then other people. Scrooge assumed that his nephew was just there to visit him for a present of some sort like money but in reality he only wanted to catch up on scrooge and hear whats been happening in his life? Basically he wanted to be a friend. Scrooge was having none of it has he is a selfish unsociable man. While his nephew walked out the clerk accidentally let two gentlemen in. These gentlemen where calling as they knew Scrooge was well off and would definitely be able to spare some money for the needy and poor. When they entered they asked if they could speak to either Scrooge or Marley. Scrooge replied saying that Marley had died seven years ago this night. The two gentlemen answered saying that they had no doubt that his liberality was well represented in his surviving partner. I can definitely say that that statement is true as I am nearly as mean and selfish as Scrooge himself. The gentlemen asked if he would like to make some slight provision for poor and needy, but Scrooge replied that he didnt make himself merry at Christmas and he couldnt afford to make idle people merry either, He also said that he paid taxes anyway and they provided funds for the workhouses and jails. My heart sunk when I saw how selfish and greedy he is as I knew thats what I used to be like as well. Outside of Scrooges workplace the fog and darkness was really thick and impenetrable. I am stating this as I think this reflects Scrooges character as he is selfish, greedy and mean man and he has no consideration for others. He does not even consider his workers and he very unwillingly gave Bob Cratchit, his personal assistant the day off for Christmas, complaining that he was getting paid for not working. When you look at Scrooges financial state and Bobs financial state, it is terrible to think that Scrooge couldnt just spare him Christmas off without any fuss. Scrooge yet again headed home after another day of work to his lonely old house where he would have his dinner by himself once again. But let me tell you he will have company during tonights dinner as I am going to visit him this very night. I follow him home as he leaves his office and I see the house I once shared with him. Oh the memories I have of that house are still coming back to me now. I decide to give him a wake up call; a wee shock I make my face appear on his doorknocker thinking this will give him a fright. It doesnt really seem to work as he just opens door and walks in to his house. It is quite funny to see him look behind door to see if my pony tail is coming out from the back of the doorknocker. When he slams door closed I make a lot of scary noises like thunder and lighting. But Scrooge doesnt seem to be scared by echoes or thunder. I think to my self how ungrateful he is and I start to get quite serious but I do realise that he has double locked his door which is unusual for him so I know he is getting slightly scared. But Scrooge just forgets about it and goes to count his money by the fire. I just look at him with a forgiving heart. All I want to do is to help him, you must remember that. So I make my face appear on the fire tiles but he just says Humbug , the way he always does. He then glances at the disused bell at the corner of the room. Nows my chance I make it ring. He is astonished to see it move. I then make my way up from the cellar into his room, unlocking the door. I have big heavy chains around me with boxes on them and as I walk up the stairs I sound like an elephant. This is because the chains are so big and heavy. This I think will definitely work but again Scrooge just shouts Humbug and assumes he is hearing things. I cant take this anymore so I go up to him in person as a ghost obviously. I myself look just like I did on the day I died except for the heavy chains on me and a bandage round my head. These bandages were shoved on around your head to keep your jaws closed in coffins. I despised them so much. Scrooge is shocked to see me and shocked that you look the same as I did seven years ago when I where alive. However Scrooge still refuses to acknowledge that you are real and not is imagination. He blames the fact that he sees you on something he ate that day. I tell him why Im here but Scrooge cant understand so I start to describe my wasted life to him and how I regret it so much and I say to him again that Im here to offer him a chance to change his fate of having to wonder eternity like me and carry these heavy chains on his body. Before I leave I warn Scrooge that there will be another three spirits which will visit you tonight. I leave him wondering about what he has just seen, hoping that he will change his self-centred life and not have to spend eternity like me. Personally however I think Scrooge is too much like me and will forget my visit and keep living a life of selfishness like I did.
